How to Write a Job Ad That Attracts Victoria's Best Childcare Educators

In Victoria's childcare educator shortage, your job advertisement is one of your most important competitive tools. It is often the first impression a qualified educator gets of your centre — before they speak to you, before they visit, before they form any other opinion.

Most childcare job ads in Victoria are indistinguishable from each other. "Passionate educator required. Must hold Certificate III or Diploma. WWCC essential." This ad could belong to any of the 3,000 approved childcare services in Victoria. It gives a candidate no reason to choose your centre over the one listed above it.

Here's how to write differently.

OPEN WITH YOUR STRONGEST OFFER, NOT YOUR REQUIREMENTS

The standard job ad structure — Role Summary, Requirements, How to Apply — is backwards for a shortage market. Requirements come last. Your offer comes first.

Structure your ad: What makes this role exceptional → What we offer → What the role involves → What we require → How to apply.

Your opening should answer the question: why would a qualified educator who already has a job want to read further?

BE SPECIFIC ABOUT MONEY

In Victoria's childcare market, candidates filter by salary. An ad without a rate is invisible to many quality candidates who have learned that vague ads tend to mean below-market compensation.

State: "Diploma Room Leader — approximately $33.90/hour effective rate (Children's Services Award Level 5 + 10% Worker Retention Payment)." This is transparent, accurate and immediately distinguishes you from every centre that hides its rates.

DESCRIBE YOUR ACTUAL CULTURE, NOT AN ASPIRATION

"We are a passionate team dedicated to providing quality care" applies to every childcare centre in Australia. It tells a candidate nothing.

Instead: "We are a team of twelve, with an average tenure of three years. We celebrate small wins, support professional development with a $1,000 annual budget, and our director has an open-door policy. Our last NQF assessment rated us Exceeding in four of seven quality areas."

That's a description of a real place. Candidates can see themselves in it — or quickly determine it's not for them, which saves everyone's time.

BE HONEST ABOUT THE LOCATION AND LIFESTYLE

If your centre is in Horsham, say so clearly and say it proudly. Don't bury the location. Candidates who are genuinely interested in Horsham are a better fit than candidates who realise too late that they're not willing to relocate.

Include a brief, honest sentence about what Horsham offers: "Horsham is a vibrant regional city in the heart of the Wimmera — affordable housing, strong community and beautiful Grampians National Park on your doorstep."
